     companies uneventful and pleasant

4.  To make new hires efficient and productive earlier

PARADIGM -   HIRE FOR ATTITUDE AND TRAIN FOR THE SKILLS

Facts/stats

      1.  Stats for job failures:

             1.  Coachability    26%   (ABCD), Obedience

             2.  Emotional intelligence/Maturity   - 23%   (Task Related Maturity

             3.  Motivation  -          17%       "Do what you love and love what you do"

             4.  Temperament    -   13%        Perfect fit between the attitude of the
                                                    worker and work environment

              5.  Skills              -    11%  knowledge and ability of the worker
                                                      on the job

                 89 % of challenges for workers are non skills (personal mastery)
                 11% of what they dont know on the job is a minor problem

     2.  My own experience

          1. The former officer at  Region 1 did not like being given multiple
              job despite being an officer

          2.  Her predecessor was more concerned about entitlement without
               looking at her responsibility

         3.  With the new hires, we have difficulties in them listening adjusting
              to the new environment and doing away with alibis and littlest
              of excuses to get things done

        4.  Some hires who are officers escape our attention and some of them:
             have scant attention to details, are not coachable, and cant synch
             with our business;  are in entitlement culture, lack hard work and
             execution


3.  TASK AHEAD -  How to interview deeper and better

     1.  What not to ask in interview:

         1.  Who am I, what are my strengths and weaknesses
              My plans for the next five years, my goals in life

             More often than not, they have prepared for this and have canned                        answer

          2.  Hypothetical, leading questions:

            For hypothetical questions   "Suppose..."  you get a hypothetical answer
           and for a smart applicant, he can easily dupe you

           Leading  question, leads you to get an answer that you like to hear

         3.  Slumbook, favorite quesitons:

                1. Favorite color, movies, food
                2. Unforgettable experience, travel
                3.  Role model
                4.  Horoscope, lucky number

   3.  Ask difficult hanging, open ended questions that require the applicant
          to dig deep into his brains and experience

  4.  Steps:   

               1.   determine the traits/attitude needed in the company

                N.B.  1.  Dont hire people who have problems in attitude
                         2.  Dont hire people who cant fit into your organization

               2.  Take note of the difference between the low performers and  high
                    performers

                   1. Maintain high level of professionalism (coachability - trainability
                       ability to take advice and criticism)
                   2.  Treat customers as priority
                   3.  Is responsible (responds to communication, to the call
                        of  the mission)
                  4.  Demonstrates positive mental attitude and behavior
                  5.  Leads by example
                  6.  Can engage in constant, open, and direct communication
                  7. Respect and trusts fellow employees, officers and/or subordinates
                  8.  Is engaged in constant self improvement and learning
                  9.  Is action oriented and problem solver

             3. The LOW PERFORMERS:

                 1.  Are negative
                 2.  Cant take responsibility - blame others or find plenty of excuses
                 3.  Feels entitlement always (rather than being of service to others)
                 4.  Procrastinate (by bringing up alibis and excuses) not meeting
                     deadlines) or cant come on or before time to office/appointment
                 5.  Stubborn and cant change habits/language (bale, 
                      not answering emails text, text addict)
                 6.  KSP

                    Textual and verbal content of low performers:

                   1. Are less likely to use first person singular but  more of 3rd person
                       or neutral prononouns

                   2. More likely to use negative words and phrases

                   3. More likely to use adjectives and adverbs to characterize 
                       achievement


             4.  Draft your questions, /Should be situational and specific. Probe
                  deeper if your feel your interviewee is evasive or less than truthful

             Can you tell me an instance/situation when:...

             1.  On professionalism:

                 1. When you submitted your  work and was severely criticized by
                     your superior?

                 2.  What is the name of your previous boss/professor?
                     Can you spell this for me?

                3.  If I visit your former boss/professor, what would she/he tell about 
                    you?

                4. Can you tell me an instance when you were late for school/work
                    and you  were admonished?

               5.   ..... when your attention was called on the id and your office
                     decorum?

               6..... when you were asked to read a lot and submit reflection
                     and felt that it was too much?

              7... that many tasks were before you and you felt confused and
                   cant conceptualize

             8.  .... that in the conversation your body language was quite different
                   from what you are talking about

             9...  that you were given an assignment and you forgot it, and you
                   were given a tongue lashing

            10.... that the standards of your boss for the work is way too high

            11. .... that more often than not, you do not get the instructions right

      2.  On customer service (empathy)

            1. .... that you felt the customer was too demanding.

            2.... that you felt the customer has all ready crossed the borderline
                    and has demeaned your  personally

4   Has positive mental attitude and behavior

     1. .... when your fellow workers/subordinates have been negative?

     2....  when a resigning employee is trying to dissuade your other co workers
             to fight the company

     3...   when you were late to come to work /office because of the traffic

     4....   when your group is pressured to collect/sell although it is not
             your job

     5.  .... when you have work to do and you spend some time on lectures
            and conferences

     6... you are in a party and everybody wants to be loose, get drunk and
           wild

     7... you have plenty of personal problems,  (broke inaway ng gf,magulang
          and you have difficulties in your job) and they  seemed to overwhelm you

     8.  ... when people around you are negative;  your boss teaches you to be 
         positive, but people in the house/your better half is negative

     9.... when prices are increasing and wages are not

   10...... it rains and is never weary and hard to get  a ride and you are hungry

   11... when you dont feel well and you have to drag yourself to a meeting  
           and you dont want to answer the MC because of the pain

  5. Leadership

     1.  ... your staff are working to finish a work, and you have to leave
         office early because of personal matter

    2. .... you have relative who wants to supply products that your company
        needs

    3..... a supplier has offered rewards, rebates to you personally if you buy
        your  products

    4. ... your top boss is ranting about poor work processes, and outputs
        you  personally do not see any...

    5.... one of the company values is learning; but personally you feel your time 
       is limited and you cant spend extra for more education

   6.    you are having difficulties with your prioritization and scheduling..

   7.... you are taking a day off on days that are particularly busy..

   8. .... your demanding bosses have SUV and you commute... You should
       have one too?

  6  Communication

        1. ... when you feel you are academically superior to your superior and you
       cant pay attention to his talk instruction...

        2....  when you seem to have your plate full in the flood of information

        3.... when you were bawled out because you failed to act on an email

        4. ... when you are busy the whole day and cant find time to open

I had requested Ms. Isah Herrera sometime ago  who is the temporary concurrent  HR to list down the Hiring and Training Policies/Processes.  I have opted instead to do this on my own because it was not forthcoming/done

1.  Getting applicants

     1.  How  -    By referring to our websites and our sites

                         Show our brochures and accomplishment

                        Show profile of SMD

                        Main Value Propositions

                        Catalysts:

                       Pay  (we made sure our salaries are over the existing Wage orders)

                      Allowances:    Meal, Rice, travel, living for those who deserve to get.

3  Hiring process:

    1.  Pre interview:

        You must prepare for this by:

        1.  Reading the job description (the academic and work experience requirement)

       2.  The admin plan and the performance evaluation form

         Questions:

         You are to determine his motivation.  Is he just looking for a job, or he wants to make a career in the company?

         The right fit:   is a nurse really fitted to work  with us?   Or a teacher with LED?  Is he just parking?  Is this a temporary job?   We want to hire people for good as training costs time and money.

          1. What is your job objective (why do you want to work here)

          2.  What is the job you enjoy doing?

          3.  What is your five year plan  (does his five year plan match his application objective)

          4.  Examine his resume and curriculum 

              What did you learn in your previous job?

              Quantify you achievement?

              What were your problems and how did you solve them?

              Tell me instances which show how you solved your problem

4.  Filling up of application form:

       1.  Be sure his resume matches the application form

       2.  Look for gaps in his job history.  Why are there long gaps

       3.  Pay particular attention to his:

           1.  Health  (let him accomplish the health questionnaire). Is she pregnant?

           2.  Special events:  pe, book reports, duty on Sunday, provincial assignments.  (Please filter if he dislikes or has doubts)

  5. Preliminary interview:

        1.  Begin to note his mannerism and attitude.  Does he have good work attitude?

        2.  Does he like being with people?

        3.  What is his attitude towards success/failure?

        4.  How about the dead? Memorial Park

        5.  Does he have independent decision making?  Or his gf, bf, parents deciding for him?

        6. What is he passionate about?

              1. Does he have hobbies, sports which he pursue diligently?

          Filter the applicant if he has many negative or  no answers

6.  Written exam


      1.  Following the instruction exam.  Those who fail to follow instruction are out.

      2.  Honesty exam.

      3. Self exam of pre existing condition (must not have been in countries where there is MERS, Bird flu or Ebola.)

     4.  Numerical exam (basic math)   existing  graded

     5. Reading Comprehension exam existing graded

     6.  Spelling exam.  graded

     7.  One word exam: (Fill up the whole page)  (existing)  not graded

    8.   IQ exam:  for revision;  adopt Google  
        consist of spatial, sequence, logic    graded 

    9.    Sentence completion test

       Passing is 80% or better average

10  Interview

     The applicant must undergo a series of at least 3 exams:

     1.  From the peer;

     2. The to be supervisor

     3.  The group head.

    4.  Final interview with SMD

     There are interview guides to be followed.  

     The applicant must pass 80% or better.

     Texting while waiting for interview or mannerisms that cant be stopped stops the final interview

     The papers of the applicant must be complete prior to final interview.

    6.  Clearances (all original)

  7.   3  Reference letters

      The 3 letters must be addressed to the office where the applicant is to be hired.   and must contain:

       1.  The confirmation that the applicant who calls himself  _________is the same person from _________________, __yo 
  

        2.  That he/she is of good moral character and has not been charged in court for any cases involving moral turpitude;

        3.  That we warrants and he is willing to be surety for the applicant for any wrongdoing

8.   Physical Examination done by a licensed MD

      Must contain the certification  "FIT TO WORK" AND MUST RULE OUT PREEXISTING CONDITION:

     1.  Hypertension

     2.  Diabetes 

     3. Cancer

     4.  Liver disease

     5.  Aids

     6.  Asthma and COPD

     7.  Heart Disease

     8.  AIDS/HIV

     9.  EBOLA, Mers,  bird flu. 

After the hiring sheet is approved by the SMD, the applicant is given the Job Offer containing;

    1.  Job title and job level

     2.  Compensation

Objectives;

1.  To be aligned with our former motto:   Helping in the Grief of Many People
2.  To align ourselves with the idea that we are doing is Holy, and aligned with the Scriptures:   John 14: 2-3
3.  To increase our disciples/allies in the business -  from the church, hospital, other religious groups and community at large
4.  The ultimate outcome would be to create more awarenesss

Background:

First, we wanted to have our CSS 2 become funeral directors.  One of their jobs while filling up the IA is to counsel the bereaved, and when they visit the houses of the deceased to comfort and sympathize with the family.  However since the CSS 2 is busy with the administrative tasks, there is a lack of follow up and sustainability.

Furthermore, the sick terminally ill person is not given attention and we are merely seen as vultures waiting for the sick to die, and get the business.

This morning, the author saw a clip from NHK where in Japan, there are spiritual counsellors.  They are doctors and the religious who counsel the sick on the verge of dying and their families.  It gaining traction in Japan.

WTDN:

1.  Create the position of Spiritual Counsellor as a contractor or fully employed  individuals

2.  Qualification:

     Former social workers, lay ministers, former pastors, ex seminarians who are experienced in counselling, and have depth of understanding about EXISTENCE, SPIRITUALITY, DEATH, LIFE AFTER DEATH

3.  Job:

     PTM  - sick dying individuals in deathbed in hospitals, homes, and their loved ones

1.  They are to visit the sick in various places in hospital, do pray over, talk to the sick and converse with them  on their fears and worries:

     1. Death and dying

     2.  Their fears

     3.  Sense of purpose

     4.  About the  loved ones and the things/assets/legacy they will leave behind

2.  Console pray and sympathize with their loved ones.  Readings from the scriptures when the patient, principal has died.  Visits the wake

3.  Join the families on their ninth day of remembering and 40th day

4.  Give us tips/leads about those who are about to die.   Refer the families to Holy Gardens

Others may laugh and ridicule what we are doing.  But we are the last stop in our lifes journey.  We worked so hard to be somebody in the life: study work hard, live our life to the fullest. And when our life ends, it is finished;  only worms feast on

HIRE FOR THE DAY AND TRAIN FOR THE WEEK

Hiring, completing the team is a top priority activity.  We must activelLY HIRE AND RECRUIT!!!

Do not wait for applipcants to step  into your door:

1. PRE FILTERING:

    1.  Is the applicant properly dressed?

    2.  Did he submit photocopy CV?  Is the CV signed?

    3.  Why does he want to apply/work with us?

    4.  What does he know about the company

    5.  What does he know about the job opening?  How are his education and work experience related?

    6  What does he like doing?  His passion?
2   Inviting:
   1.  Say something great about company history and vision

    2. Current company products/activitiest  What does he think about this

    3.  Describe the job and the opportunities, challenges in it.   What does he think abou t the job


Practical pre test interview tests:
The applicant must not be irritated nor cant answer no:

1.  Describe to me steps or write down  the following:

     1.  Your previous job description

     2. Processes in the job

2.  What did you learn from your past job/employer

3.  What was the most difficult problem you had and how did you solve this?
     Can you describe/draw how you implemented the solution?

4.  How do you handle intrigues, backbiting, office politics

5.  Did you handle a group/team before?  Or a project (party}How did you do there?
The candidate must be able to answer 3 at least

SMART QUESTION:

1.  There is a bus going to Baguio which you are driving.  35 passengers were on board at the terminal.  7 disembarked at DAU, 13 boarded.   The bus offloaded 5 pax in Urdaneta.  And 3 went down in Rosario La Union.   No one else went boarded nor went down until it reached Baguio.  Can you tell me the name of the driver
